نقش فرهنگ‌ سازمانی و اعتماد سازمانی در رفتار سیاسی با میانجی­گری اشتیاق شغلی (مورد مطالعه: کارکنان استانداری تهران)

چکیده

هدف: پژوهش حاضر با هدف بررسی نقش فرهنگ‌سازمانی و اعتماد سازمانی در رفتار سیاسی با میانجی­گری اشتیاق شغلی در بین کارکنان استانداری تهران انجام شد.

روش­شناسی: پژوهش حاضر از نظر هدف و ماهیت،کاربردی و از لحاظ گردآوری داده­ها، توصیفی از نوع همبستگی مبتنی بر مدل­یابی معادلات ساختاری می­باشد. جامعه آماری پژوهش شامل کلیه کارکنان استانداری تهران در سال 1403 به تعداد 972 نفر بود. حجم نمونه با توجه به جامعه آماری و با استفاده از روش نمونه­گیری تصادفی طبقه­ای متناسب و جدول مورگان 248 نفر در نظر گرفته ­شد. برای گردآوری داده­ها از پرسش­نامه­های استاندارد فرهنگ‌سازمانی ساشکین و موریس (1984)، اعتماد سازمانی آلونن و همکاران (2008)، اشتیاق شغلی اسکاوفلی و همکاران (2002) و رفتار سیاسی دوربین (1978) استفاده شد. روایی پرسشنامه­ها، با روش­های روایی صوری و محتوایی مورد تائید قرار گرفت و ضریب پایایی نیز با روش آلفای کرونباخ به ترتیب 89/0،87/0، 91/0 و 81/0 برآورد شد. تجزیه­و­تحلیل اطلاعات در دو سطح توصیفی و استنباطی (مدل معادلات ساختاری) انجام گرفت که از طریق نرم­افزارهایSPSS 24  و LISREL 8.8 اجرا شد.

یافته­ها: نتایج نشان داد که فرهنگ‌سازمانی (48/0- = β) و اشتیاق شغلی (63/0- =β) بر رفتار سیاسی نقش معنی­داری دارند. همچنین فرهنگ‌سازمانی (50/0=β) و اعتماد سازمانی (48/0=β) بر اشتیاق شغلی نقش مستقیم، مثبت و معنی­داری دارند. فرهنگ‌سازمانی و اعتماد سازمانی با میانجی­گری اشتیاق شغلی نقش غیر­مستقیم بر رفتار سیاسی دارد. بنابراین نقش میانجی اشتیاق شغلی در این پژوهش مورد تائید قرار گرفت.

نتیجه ­گیری: با توجه به یافته­های فوق می­توان نتیجه­گیری کرد که فرهنگ‌سازمانی، اعتماد سازمانی و اشتیاق شغلی می­تواند سبب بهبود رفتار سازنده سیاسی و به تبع آن اثرگذاری در تصمیمات و راهبردهای سازمانی شود. به‌طورکلی با بهره­گیری از فرهنگ‌سازمانی، اعتماد سازمانی و اشتیاق شغلی می­توان اثر منفی رفتارهای سیاسی در سازمان را تعدیل نمود.
