تبیین الگوی توسعه مسیر شغلی زنان با تأکید بر غلبه بر موانع شیشهای در سازمانهای دولتی ایران

پژوهش حاضر با هدف تبیین و اعتبارسنجی الگوی توسعه مسیر شغلی زنان با تأکید بر غلبه بر موانع شیشهای در سازمانهای دولتی ایران انجام شد. این پژوهش از نظر هدف کاربردی و از نظر روش، توصیفی ـ پیمایشی با رویکرد مدلیابی معادلات ساختاری بود. جامعه آماری شامل 710 نفر از مدیران و کارکنان شاغل در سازمانهای دولتی استانهای آذربایجان شرقی و آذربایجان غربی بود که از میان آنان 255 نفر بر اساس فرمول کوکران و با روش نمونهگیری هدفمند انتخاب شدند. دادهها با استفاده از پرسشنامه محققساخته 76 گویهای در مقیاس پنجدرجهای لیکرت گردآوری شد. روایی محتوا با استفاده از نظر خبرگان و شاخصهای CVR و CVI و روایی سازه از طریق تحلیل عاملی تأییدی بررسی شد. پایایی کل پرسشنامه با آلفای کرونباخ 0.901 تأیید گردید. دادهها با استفاده از SPSS و LISREL و مدلیابی معادلات ساختاری تحلیل شدند. نتایج مدلیابی معادلات ساختاری نشان داد هر پنج بعد الگو از بارهای عاملی معنادار برخوردار بودند. بار عاملی ارتقای شایستگی حرفهای و تخصصی 0.76، شبکهسازی و حمایت حرفهای 0.66، کنترل سوگیریهای ساختاری در تصمیمگیریها 0.92، تدوین خطمشیهای شفاف 0.68 و تعریف جایگاه در مسیر شغلی زنان 0.86 بهدست آمد. کنترل سوگیریهای ساختاری در تصمیمگیریها بیشترین سهم را در تبیین الگو داشت. همچنین، شاخصهای برازش مدل نهایی شامل RMSEA=0.049 و GFI=0.92 بود که برازش مطلوب مدل با دادههای تجربی را نشان داد. توسعه مسیر شغلی زنان و غلبه بر موانع شیشهای در سازمانهای دولتی نیازمند رویکردی یکپارچه است که بهطور همزمان بر توانمندسازی حرفهای، شبکهسازی و حمایت سازمانی، کاهش سوگیریهای ساختاری، شفافیت سیاستهای ارتقا و ایجاد جایگاه روشن و عادلانه برای زنان در مسیرهای شغلی تأکید کند.
